We can be honest. It’s okay to admit that HR is a constant balancing act. You handle back-to-back requests, jump into unexpected conversations, and fix problems before anyone else even notices. But if your day is filled with putting out fires instead of driving forward momentum, you may become stuck in a cycle of busywork, not impact.
The difference between being seen as the “go-to” problem solver and the influential HR leader lies in your mindset. Too often, HR professionals mistake being busy for being valuable. But promotions and influence don’t come from being the busiest person in the room – they come from being the most impactful.
You’re not alone in your feelings. A 2023 Gartner survey of 217 HR leaders reported that 71% of human resources professionals were experiencing burnout. That same survey revealed that two-thirds of HR professionals considered switching to a non-HR job.
If you want to move forward in your HR career, you need to shift from being reactionary to being strategic. Here’s how to do that:
Shift 1: Ask, "What's the outcome?"
Stop measuring success by how much you’ve done. Instead, ask yourself: What result did I help create today?
Many HR professionals leave the office feeling drained after solving a dozen mini-emergencies. But when you look back on your day, are you tracking how your actions contributed to long-term goals? Did you improve a process, support a leader in developing their team, or implement a solution to reduce future issues?
Instead of ending each day with a completed to-do list, end it with a reflection: What value did I create today?
For example, one of my students prided herself on clearing her inbox every day. After we worked together, she shifted to focusing on outcomes. Instead of celebrating zero unread emails, she celebrated reducing turnover on her team by 12% in one quarter. That’s value.
Shift 2: Reframe Your To-Do List
A to-do list filled with 37 unrelated tasks might make you feel productive, but it doesn’t help you move forward strategically. Try reframing your task list around high-value categories like employee development, culture-building initiatives, compliance and risk mitigation, strategic workforce planning, etc.
This shift helps you elevate the work you do, allowing others to see you as a strategic advisor, not just a task manager. It also helps you make better decisions about what to prioritize and what to delegate or delay.

Shift 3: Say No (or "Not Right Now")
Every time you say yes to a low-priority task, you’re saying no to something with greater impact. Saying no doesn’t make you less helpful. It protects your capacity for what matters most.
Early in my career, I struggled to set boundaries. I thought saying yes meant I was being a team player. What it actually meant was that I was constantly overwhelmed and never making real progress.
Now, I ask: Is this urgent or important? If it’s neither, I give myself permission to say no, or to schedule it for a later time.
Try saying, “I’d love to help with this, but I’m currently focused on [strategic initiative]. Can we revisit this next week or delegate it to someone else in the meantime?”
Shift 4: Communicate Your Wins
Don’t assume people know how hard you’re working or the value you bring. Leaders are often focused on high-level outcomes, and they may not see the effort behind your results unless you connect the dots for them.
When you complete a project or influence a positive outcome, share the win in a way that ties it to business goals. Instead of “We have a new applicant tracking system,” try “The new applicant tracking system reduced our average time-to-hire by 15% in Q2.”
Stop thinking of yourself only as a support function. You are a strategic business partner.
Start asking:
- How can I improve results across departments?
- What insight can I bring from the people data?
- Where is the organization going, and how can HR help get it there faster?
This mindset shift isn’t just about confidence, it’s about strategy. When you begin speaking the language of business (revenue, retention, ROI) you gain credibility.
According to Gallup, in the early stages of the pandemic, 55% of employees strongly agreed that leadership communicated plans forward effectively. However, by mid-2022, that number plummeted to 22% regarding communication of plans post-pandemic.
HR can and should plan a critical role in clarifying and reinforcing the organizational direction, regardless of whether there’s a worldwide event at the front of everyone’s attention.
When you shift from busy to valuable, your day changes. You:
- Start with intention, not inboxes.
- Say yes to strategy, not just support.
- Create outcomes, not just outputs.
- Speak the language of leadership, not just HR.
You’ll start getting noticed for your insight—not just your responsiveness.
You’ll be pulled into conversations about growth and planning, not just policy and problems.
And most importantly, you’ll start feeling like the leader you are.
